Supporting Senior Leaders Through Cultural Transition and Growth
Taylor Clarke partnered with Red Rock Renewables to support senior leaders through a period of ownership change, cultural transition and organisational growth, combining executive coaching and team development to build leadership capability and confidence.
Context
Red Rock Renewables is an Edinburgh-headquartered investor, developer and operator of renewable energy assets. Following a change in ownership in 2017, the organisation experienced a significant cultural transition alongside rapid organisational growth.
While a small number of experienced leaders had been with the business for several years, many senior roles were newly filled by capable individuals stepping into leadership responsibilities for the first time. Against this backdrop, Red Rock sought support to strengthen leadership capability, improve collaboration and support leaders to operate effectively in a more complex organisational environment.
Coaching Objectives
Taylor Clarke was initially engaged to design and deliver a leadership development programme, which subsequently expanded into one-to-one executive coaching for senior leaders and team coaching for the senior leadership population.
The overarching objectives were to:
Build leadership confidence and capability
Support leaders navigating cultural and organisational change
Improve collaboration and decision-making at senior levels
Strengthen alignment between individual leaders, teams and organisational priorities
Approach
The programme began with conversations involving HR and senior executives to clarify priorities and understand the leadership context. This was followed by a structured needs identification process, including focus groups and leadership discussions, to inform both individual and team-level interventions.
Individual coaching assignments were supported by 360-degree feedback and, where appropriate, psychometric assessment, providing leaders with structured insight into their strengths and development areas. Team coaching objectives were shaped through collaborative discovery sessions involving senior leaders, ensuring relevance and ownership.
Coaching relationships were carefully matched based on the specific needs of each leader, with opportunities for chemistry sessions to ensure the right fit. Flexibility and responsiveness were central to the approach, allowing the programme to adapt as leadership needs evolved.
Delivery
Taylor Clarke delivered one-to-one coaching for 12 senior leaders and facilitated multiple team coaching assignments across the senior leadership population.
Most individual coaching engagements focused on practical leadership challenges, including:
Building confidence in senior roles
Delegation and workload management
Influencing and stakeholder management
Handling difficult conversations and conflict
Career clarity and leadership presence
Team coaching sessions were designed specifically for each group and addressed themes such as purpose, trust, decision-making, ways of working and collaboration across organisational boundaries.
As working practices changed, delivery transitioned smoothly to virtual coaching, supported by Taylor Clarke’s digital coaching platform. This enabled consistent coordination, reflective practice and appropriate reporting, while maintaining the confidentiality and integrity of individual coaching relationships.
Evaluation and Impact
Each coaching assignment was evaluated at completion, with feedback indicating meaningful and sustained impact at both individual and organisational levels.
Reported outcomes for leaders included:
Increased confidence and self-awareness
Improved delegation and personal effectiveness
Stronger working relationships internally and externally
Greater clarity around role, direction and career progression
At an organisational level, Red Rock experienced:
Improved collaboration and reduced interpersonal friction
More constructive engagement with key stakeholders
Increased staff engagement and a more positive working climate
Greater clarity of roles, responsibilities and leadership expectations
Team coaching interventions contributed to clearer strategic alignment, shared values and agreed ways of working, helping leadership teams operate more effectively during a period of change.
Ongoing Value
The partnership with Taylor Clarke supported Red Rock Power in building leadership capability at a critical point in its development. By combining individual coaching with team-level interventions, the organisation was able to strengthen confidence, cohesion and effectiveness across its senior leadership population.
